Telecommuting: 5 Ways Companies Benefit

Last year, when Yahoo! CEO Marissa Mayer banned telecommuting for her employees, the decision stirred a vigorous debate about whether it’s valid for any business to let employees work from home.

As I see it, any organization can boost the personal and professional productivity of its workforce through telecommuting. And the more widely it is embraced, the better for the company.

Therefore, it’s a smart move to integrate technologies that make the work-from-home process smoother and more seamless.

Telecommuting Success: It’s More Than Technology

However, simply putting new technology into place and allowing your workforce to telecommute won’t make your business productive. Successful virtual work initiatives still require effective management. Leaders need to engage team members (as if they were physically at the office) and make sure they are kept in the loop, so they remain psychologically and socially connected, even when they don’t share a physical office space.

5 Key Business Benefits

But that said, when virtual work options are implemented appropriately, the advantages are abundant. For example, here are five major ways companies can benefit:

1) Morale: Happier employees get more done. In many cities, employees deal with a grinding commute, only to sit in an office where they interact very little with their coworkers. Whether the telecommuting arrangement is permanent or just a weekly flex day, the reduced travel and stress can provide a tremendous boost in employee morale.

2) Talent Acquisition: This can be a significant advantage in both large and small markets, because the best talent isn’t always within driving distance. This is certainly affected by the scope of the position, but businesses that don’t require day-to-day physical access to a shared office can benefit by finding the best candidates, regardless of physical location. Telecommuting lets companies choose from a much larger talent pool when it’s time to recruit for open positions.

3) Productivity: If you have ever worked remotely you probably know that you can accomplish much more when the conditions are right. At many offices, constant distractions mean less work gets done than the company desires. While face-to-face camaraderie may help employees build relationships, beyond small talk, there isn’t much that can be accomplished sitting in a meeting room that can’t be accomplished from a distance, using collaboration tools.

4) Flexibility: Trying to bring teams together in the same space and time isn’t necessarily easier because everyone travels to a central office. The technology that companies adopt to enable telecommuting allows teams to collaborate in real time from anywhere members are located. Participants can access teleconferencing, web conferencing and telepresence from almost anywhere. So when people can’t be in the same physical place, the meeting will still go on.

5) Adoption: I have said this for as long as I can remember: ”Eat your own dog food!” Any business that considers itself a high-tech organization should adopt tools, structures and processes required for successful telecommuting. What’s more, these capabilities should be  promoted as a way the workforce can achieve maximum productivity and work-life balance. Using this technology day in and day out can truly bring the organization closer. And the value of that connection can be priceless, as it translates to better selling, delivery and support of the solutions your customers need.

Headlines are a funny thing. They often do a terrible job of telling a story. Earlier this year, the RAND Corporation published what headlines described as a sobering report on the state of workplace wellness.

At first glance, these initiatives appeared to be falling far short of the mark. But (as is so often the case) headlines only tell a tiny slice of the story. To find the truth, we must look beneath the surface.

Wellness 1.0: A Flawed Model

It’s correct that the traditional concept of wellness is broken. Employers have been overly prescriptive with wellness strategies — relying far too heavily on specific programs, health risk assessments (HRAs) and biometric screenings. These tactics typically produce short-term gains, but they lose on long-term impact. This “Wellness 1.0” approach clearly has failed.

The Power Of Wellness 2.0

Traditional wellness has struggled because it overlooks a critical issue — telling employees how to act is not the same thing as empowering employees to make their own healthy behavioral choices, and supporting them along the way. In short, for workforce wellness to gain a meaningful foothold and make a lasting impact, culture must come first.

How can companies accomplish this mission? In theory, it’s simple. But in reality, it can be a challenge. Developing a culture-first mentality means focusing on employees’ Total Quality of Life — including physical, mental, social, emotional, and financial health. It’s not just about convincing them to join a weight loss program or complete an annual HRA. It’s about connecting with them in ways that put lifestyle changes within easy reach, and encouraging them support one another through the process of transformation.

Creating a culture geared toward Total Quality of Life requires solutions that are engaging, social and fun, so employees naturally weave them into daily activity. It means moving beyond traditional wellness boundaries by connecting participants with a highly available online platform. It means providing “anytime” access to smart tools and resources that comfortably fit into an employee’s world — making it simple, interactive and rewarding to choose healthier options on a continuous basis.

Every Total Quality of Life strategy should incorporate healthy goals as foundational elements. For example, it’s essential to encourage nutritious eating habits and regular physical activity. But it’s also important for employers to demonstrate commitment to those goals by offering things like healthy cafeteria options and access to onsite workout facilities, so employees can easily integrate these choices into their daily routine.

Other elements can take Total Quality of Life even further. For example, classes that help employees establish and manage a 401k, or learn smart retirement savings strategies demonstrate an even deeper commitment to workforce well-being. The result? The more employers invest in employees’ personal and professional growth, the more committed, engaged and productive those employees will be. In short, a holistic approach is a wise investment in future business performance.

Measurable Improvement: It’s A Matter Of Time

Of course, cultural shifts take time. But they’re far more effective if employees believe you care about them — not just as “human resources,” but as whole humans. Employer commitment is key. Once employees move forward with wellness objectives, and begin to reach early milestones, they’ll start feeling better about themselves. Soon, personal achievements like weight loss or community volunteer involvement begin translating into direct payoffs at work. You’ll see more passion, creativity, and focus on the job. And when you reinforce these positive outcomes, it will lead to even more ambitious objectives.

Flexible Work And The Power of Choice #TChat Recap

Working “In The Zone”

Think for a moment about your ideal work scenario. Look beyond the substance of the work, itself. Instead, focus on structure, and flow, and surroundings. Think about the “how” and the “when” and the “where” that make it possible to perform well.

What does it feel like to operate in your most productive way? And how often do you actually achieve that level of focus and energy? Is something standing between you and your vision? If so, how could you or your employer close the gap?

Of course, each of us has a unique work/life narrative. And there are countless ways to create an effective fit between professional responsibilities and personal pursuits. But anything is possible, as long as we’re empowered to make choices that work for us and for those who need our talent.

Did I just hear a chuckle from the cynical side of the house? Granted, I see blue sky in the forecast. Employee Engagement: Why Is Gender (Still) A Factor?

Fact: Men are more likely to be engaged in the workplace than women.

Does that surprise you? If so, you may want to take a closer look at recent research by Human Capital Institute and Acheivers. The survey was designed to find out more about the factors that correspond with high employee engagement. And the results indicate that today’s most engaged employees are males, age 50 or older, who hold senior-level positions, and have been with an organization for at least 15 years.

Implications For Women

What explains these results? There is no single answer that applies to all companies. Also, employee engagement varies from person to person, for multiple reasons. However, for any of us to engage in our work, we must feel a sense of control over the workload, and believe that our efforts have a direct impact on the company mission.

Not surprisingly, the higher we climb within the workforce, the more likely we’ll experience those key factors of control and meaningful contribution. And employees who have been in the workforce longer and have risen in the ranks to executive levels tend to be males who are 50 or older. The truth is, despite huge progress in gender equality among college graduation rates and even in the level of entry-level jobs, women are still absent from top leadership at most companies.

What To Do?

I work with powerful, fierce, dedicated women every day. They may not be top executives (yet), but they are valuable contributors, and they have tremendous potential. Imagine the impact on business performance if employees like these were more invested in making their company better.

As the U.S. Census Bureau points out, there’s a long way to go before we reach a truly equitable workplace. But we won’t arrive at that goal unless we continue to work toward progress. For example, we can rethink business practices that may erode engagement among women employees. Here are three options:

1) Support Flexible Schedules

While it may not elevate more women to the corner office, schedule flexibility does offer employees of both genders a sense of control that translates to higher engagement. Building in options to work from home or to arrange flexible hours provides a level of personal freedom and responsibility that leads to increased productivity and deeper investment in the company.

2) Promote From Within, When Possible

Don’t overlook existing talent when filling open positions. There is nothing quite as demoralizing as having an unproven manager hired over you, when you’re confident that you can be effective in that role. Investing in the development of current employees and giving them the opportunity to demonstrate return on that investment allows for individual and company growth.

3) Advocate For One Another

More opportunities for female advancement are unlikely to arise unless women proactively champion the concept. My friends and colleagues point to female mentors that provided support, confidence and guidance that led them to high-potential roles. As Sheryl Sandberg points out in her provocative book, Lean In, women have a harder time talking about their own successes, but easily promote the work of others. Use that trait for a greater good. Open the door for employees to recognize one another, and listen carefully.

Addressing women in the workplace more effectively can have a huge pay-off. You’ll likely stop losing top female talent to issues you were overlooking. Also, with a more diverse workforce, your company can expect to be more effective at driving creativity and innovation. Ensure that your organization isn’t unintentionally limiting voices. It all starts with an environment where everyone believes there’s an equal opportunity to contribute.

Employee Communication: 4 Ways to Engage

A Too-Familiar Story

Let’s say you’re trying to buy a jacket online. There’s a problem with your purchase, so you call customer service, and they put you on hold. (Waiting…) Finally you reach a robot voice informing you that the call center is closed. You really want the jacket, so you persist.

Hours (or perhaps even days) later, you connect with a live representative who is unable to offer the assistance you need to resolve the problem. What seemed like an easy problem to fix has become a headache, a time-suck, and a shadow over your relationship with the company. Not only is this jacket transaction in jeopardy, but the next time you’re in the market for clothes, you’re likely to shop somewhere else.

What’s Wrong With This Picture?

So, what really happened in this scenario? The company failed in a critical way — it did not provide clear pathways of communication and support to resolve your issue, at the moment of need. The brand has lost credibility with a “ready-t0-buy” customer, the company has damaged its relationship with you, and the outcome will translate into lost revenue now and perhaps in the future.

How does this customer experience story translate to the human resources side of business? The audience may be different, but the takeaway is identical: For both customer and employee engagement, communication is vital — especially when issues arise. Just like customers, employees want the ability to ask question, discuss problems, offer constructive feedback and propose suggestions. They want to feel that their concerns and ideas are heard and addressed.

These are the fundamentals of employee engagement. It is HR’s job to support engagement in the workplace, from end-to-end, and clear lines of communication are the most effective way to accomplish that.

4 Workplace Communication Strategies

When I think about my own experiences, both as a customer and as an employee, it’s easy to remember the times when I felt I was heard — or not. Based on those experiences, here are my top four communication strategies for boosting engagement:

1) Be Available:  To improve the way an organization works, employees need a champion — someone on the inside to share suggestions with. It doesn’t matter whether this ambassador is a manager, an HR representative, a colleague, or event a group of peers. What matters is that there is clearly a door through which individuals can bring questions, concerns and opinions.

2) Listen To My Needs:  Don’t be too quick to dismiss new ideas. Every employee has a unique perspective, and although every suggestion won’t be feasible, each one should be valued. Suggestions reflect your employees’ individual experiences, and therefore, represent part of your company’s culture. Validate ideas by acknowledging contributions, as well as the spirit behind them.

3) Be On My Side:  Every team needs a leader whom they can trust to represent their best interests. And every employee needs a champion who will be their advocate, even in their absence. When you demonstrate support for others, you reinforce their value within the organization. No one likes to feel unimportant — from there it’s a short step to disengagement.

4) Find A Solution:  Not all feedback can be put into action — sometimes for very good reasons. However, leaders and employees can work together to examine the root causes of a key issue, or to integrate appropriate elements of a suggestion, or to brainstorm and investigate other solutions. This follow-through shows employees that their voices matter.

Feeling The Future Of Work: #TChat Meets #SHRM13

Employment: An Emotional Experience

It’s the most overlooked aspect of employee engagement. And yet, it’s the aspect that matters most — especially if you’re in the graduating class of 2013, and stepping into a still uncertain, fragile global workforce economy.

I’m talking about the emotional element of the employee experience. And that’s not just a hunch. According to recent workforce engagement research, emotional commitment is 4x more powerful than rational commitment in driving employee effort. In other words, when employees are rationally committed to an organization, they’ll stay if they believe it is in their self-interest to do so. But when employees are emotionally committed — when they believe in the value of their job, their team, and their organization — they exert discretionary effort. And discretionary effort is where the engagement magic happens.

That news probably doesn’t surprise you any more than it surprises me. I’m a big believer that we’re loyal first to the work we do, then to the teams with whom we work, and last to the organization that hired us. A sense self worth and job worth is critical, if we want to feel valued on the job. But unfortunately, too often, organizations tend not to focus on these realities.

Time To Rearrange Priorities?

The chief workplace management and well-being scientist at Gallup suggests a fresh approach. In a recent FastCompany interview, Dr. Jim Harter explains that, because individuals have a core need to feel appreciated and valued, organizations should be extremely generous with praise and recognition. In fact, I’d argue that we thrive not only on praise and recognition — but also on continuous constructive feedback about where and how to improve. Both encouragement and guidance are keys to performance and growth.

But in truth — it’s a stretch to find either, in today’s environment. Harter’s research indicates that nearly 3 of every 4 U.S. workers are either disengaged or actively disengaged from their jobs. Over half are willing to show up for work, but generally do only the minimum required. And another 20% are intentionally counter-productive. I doubt there’s much positive feedback or encouragement happening in those scenarios.

How Do We Turn This Around?

We can’t change what we don’t acknowledge. So I propose that we not only acknowledge the issue — but actively talk about how the “world of work” can tackle disengagement head-on. And what better venue than the SHRM Conference & Exposition next week in Chicago?

Clearing Hurdles to Employee Engagement

Recognition is a key component of Employee Success. What gets recognized get repeated. Recognizing employees for hitting targets and exemplifying corporate values reinforces behavior that impacts the bottom line. According to recent research by Aon Hewitt, organizations with high engagement rates are 78% more productive than disengaged organizations. The powerful combination of engaged employees and brilliant performance is critical to business success.

But it’s not that easy. As with any major organizational initiative, there are obstacles to integrating recognition into company culture. Securing buy-in and participation is always challenging, especially when the program seems “touchy-feely.” But from what I’ve seen, recognition is a critical business tool.
